About the role
This role is for our partner agency Creative Milkshake - a creative agency with a high-output UGC production studio in Amsterdam, producing paid social creative that looks native, authentic, and high-performing. Most content is shot on mobile (80–90%), primarily in-studio, with a smaller portion on DSLR and occasional on-site productions.
The Head of Studio Production owns the operational excellence, creative quality, and scalability of the Amsterdam studio.
This role ensures the studio runs efficiently, produces on time, maintains a high bar for taste and execution, and is prepared to scale production capacity as demand increases. They oversee studio producers, coordinate talent and logistics, upskill the team, and build the systems required to double throughput without sacrificing quality.
The ideal candidate has deep production experience, strong aesthetic judgment, and prior experience managing or scaling a studio environment.
Location
Within one-day travel distance of Amsterdam (Netherlands preferred; Spain, Portugal, or neighboring countries considered). Frequent in-person presence in Amsterdam required.
What You’ll Be Owning
1. Studio Operations & Efficiency
Own day-to-day operational performance of the Amsterdam studio
Optimize studio scheduling (currently ~11am–5pm) and expand production capacity as demand grows
Build and implement systems that increase shoot throughput without reducing quality
Ensure all shoots are fully prepared (props, scripts, talent, equipment, schedules)
Identify bottlenecks and continuously improve studio workflow
Oversee production calendar planning and team allocation
Drive operational readiness as the studio scales (additional shifts, new hires, expanded hours)
2. Production Quality & Creative Taste
Maintain a high bar for content quality and aesthetic standards
Provide hands-on feedback to studio producers and creative team members
Coach producers on performance direction, framing, lighting, pacing, and native-feel execution
Ensure outputs meet the expectations of Creative Strategy and Paid Social teams
Act as final quality checkpoint for studio deliverables
Build documentation and best practices for high-performing UGC production
3. Talent Coordination & Ecosystem Management
Collaborate with talent team who oversees ~400 local actors used for paid social shoots
Partner with Talent Managers to ensure smooth casting, scheduling, and communication
Handle escalations or production-related talent issues
Ensure talent experiences are professional, organized, and aligned with brand standards
Support expansion of the local talent pool as production volume increases
4. Team Leadership & Studio Culture
Lead, mentor, and develop studio producers and on-site production staff
Hire, onboard, and, when necessary, manage performance and exits
Build a scalable team structure to support projected growth
Create a culture of accountability, craft, and operational discipline
Conduct regular feedback sessions and skill development plans
Be physically present in Amsterdam regularly to lead and engage the team
5. Scaling & Capacity Expansion
Design a roadmap to double studio production volume
Evaluate staffing, shift expansion, and equipment needs
Forecast capacity requirements in collaboration with leadership
Ensure studio infrastructure (space, systems, talent availability) supports growth
Proactively solve for future scale, not just current operations
Deliverables
Fully optimized and documented studio production workflow
Weekly studio performance summary (capacity, throughput, bottlenecks)
Production calendar with clear scheduling and allocation
Quality standards playbook for UGC production
Hiring plan and org structure for studio scale
Talent coordination framework with escalation process
Monthly report on studio efficiency, output volume, and satisfaction feedback
KPIs (Owned outcomes for the role)
On-time delivery rate: 95%+ of studio deliverables hit deadline
Studio utilization: Increasing shoot capacity without decline in quality
Creative satisfaction score: High internal rating from Creative Strategy & Paid Social teams
Quality consistency: Minimal reshoots due to preventable production errors
Scalability readiness: Studio able to support 2x production volume within growth timeline
Talent reliability: Low last-minute cancellations or talent-related disruptions
Team development: Clear skill progression and performance improvement across studio producers
What You Bring
5+ years of experience in content production, creative production, or studio operations (UGC, paid social, digital-first formats preferred)
Proven experience managing or scaling a production studio
Strong background in short-form content production; familiarity with DSLR workflows is a plus
Demonstrated success increasing production throughput while maintaining or improving quality
Experience leading, mentoring, and scaling production teams
Prior responsibility for operational planning, studio scheduling, and resource allocation
Experience building systems, SOPs, and production documentation from the ground up
